Determinants of Nurse Job Satisfaction: Work Design and Supervision in a Private Hospital

Nurse turnover and burnout threaten healthcare quality and workforce stability, especially in private hospital settings. Understanding the factors that drive job satisfaction is essential for improving retention. This quantitative, cross-sectional study involved 140 registered nurses at a private hospital in Banda Aceh. Data were collected using a structured self-administered questionnaire that measured six predictors job characteristics, promotion opportunities, working conditions, salary, supervision, and coworker relationships along with overall job satisfaction. Validity was ensured through expert review and a pilot test (n = 30), and reliability was confirmed with Cronbach’s alpha (? 0.70). Data were analyzed using bivariate (Pearson’s r, simple regression) and multivariate (multiple regression) techniques. All six predictors showed significant positive correlations with job satisfaction (p < 0.01). However, multivariate regression identified only job characteristics (? = 1.18, p = 0.001) and supervision (? = 0.58, p = 0.012) as independent predictors, together explaining 20.2% of the variance. Intrinsic work design and supervisory support are critical to enhancing nurse satisfaction. Hospitals should prioritize job redesign and leadership development strategies to promote staff retention and well-being.
